面试是用人单位测查和评价应试者能力素质的一种考量方式, 是一种由组织者精心设计, 在特定场景下, 以面试官对应试者的面对面交谈与观察为主要手段, 由表及里测评应试者的知识、能力、经验等有关素质的一种考试活动。有广义和狭义之分, 广义的面试包括情景模拟类的测评手段, 而狭义的面试仅指面谈法的面试。面试具有四个显著特点, 即以谈话和观察为主要手段、双向沟通、内容灵活、交流具有直接互动性, 可观察到其他方法无法测出的某些属性或层面。
面试能成为测评人才素质的方法, 是因为人的内在素质与外显行为是一个动态的整体系统。外显行为分语言行为与非语言行为。根据心理学理论, 内在素质必然通过外显行为表现出来;外显行为受制于内在素质, 具有某种特定性、稳定性与差异性。一般情况下, 只有当被试者如实表述其素质状态时, 语言行为与非语言体态行为才能协调一致。
二、应届毕业生的特点
当今大学生家庭条件都比较优越, 大多在父母的庇护下长大, 没有太多社会阅历及经验, 而如今的应届毕业生面对就业知难而退, 内心焦虑、自我清高、缺乏自信, 主要有以下特点。
第一, 有知识而无经验, 且轻视经验作用, 往往眼高手低;第二, 一切都是新的, 对工作岗位的了解仅停留在表面上或根本不了解;第三, 自我定位模糊不清, 雄心勃勃, 但抗打击能力不强, 欠缺战胜挫折的能力;第四, 团队意识不强, 缺乏大局观念等问题。

1. 面试前务必记住的三个法则
黄金法则:80/20———应试者要承担起80%的谈话, 而面试官只会说20%;白金法则:应试者必须试着控制面试的节奏和话题;钻石法则:对于没有把握的问题, 抛回给面试官。
2. 常见问题及应答技巧
即使资深的人力资源管理师, 在对应届毕业生进行面试时, 也会感到些许茫然, 问不到工作经验;没有个人证明材料提供;所学专业知识与实际需要脱节;有些甚至不知道自己的兴趣所在;再加上应届毕业生的心态不稳定———急功近利者, 妄自菲薄者, 眼高手低者大有人在。很多用人单位都开始用一种新的方式进行评估———胜任力。
胜任力, 是一种可以被观察到的行为, 成功人士身上体现更多, 更频繁, 取得的成果也更大。如果用海上冰山作比喻, 则水面上的十分之一就是这种胜任力, 而水面下的十分之九就是知识、技能、态度、价值观。对于这样一种面试考究, 应届毕业生们该如何应答呢?具体如下:
(1) 在一分钟内介绍自己。
应答技巧:一般最多用二十秒介绍自己的姓名、学校、专业, 引出自己的优势或强项, 在最短时间内使面试官对你产生好感, 等等。千万不要重复个人简历, 否则无印象分。
(2) 你为什么会选择目前学习的专业呢?
此问题是考察应试者决策质量或决策品质这一胜任力, 相对应的回答技巧:不要简单地说“感兴趣”或“就业前景乐观”等。应答要符合应试者专业的特点, 不要说得太到位, 可以自圆其说, 点到为止, 否则面试官会觉得要么太虚伪, 要么太狂妄。另外, 应该表示对自己的专业的确感兴趣, 或增强戏剧效果。没有哪个面试官会相信你真的做过如此缜密的调查分析, 但你已经展示了做决策时的思路, 这就是亮点。
(3) 你在实习期间的收获是什么?
此问题是考察应试者学习动态这一胜任力, 相对应的回答技巧:这类问题不要夸大自己的成绩, 谦虚一点。不妨说说自己在实习期间的不足。应答中要详细说明当时的情况, 要达到的目的, 采取了哪些步骤, 事情的结果, 得到的经验教训, 以及以后怎样运用到工作中避免犯类似的错误。最后, 可以对自己的实习经历作总结, 并对发现的不足加以强化, 表明自己如何弥补不足。
(4) 你有过和别人合作的经历吗?在这一过程中, 你是如何处理意见分歧的呢?
此问题是考察应试者的冲突管理这一胜任力。肯定要回答“有”, 目前, 绝大部分用人单位都不欣赏没有原则的老好人。所以, 要把自己包装得强势一些。
应答技巧:此问题有两种应答:第一, 直面应答, 每个人在团队中都应该可以自由坦诚地发表意见, 如果是团队中的领导者, 就需要有自己的见解, 有担当。如果是团队的普通一员, 就应该保留自己的意见, 但要认真执行管理者已经做出的决策。整个过程中, 只要遵循“对事不对人”的原则, 任何问题就可以得到解决。切记在应答时, 一定要眼睛看着面试官, 微笑, 以冲淡你的咄咄逼人。第二, 反问学习式应答, 如果实在没有把握, 则可以把问题抛还给面试官:您问的恰好也是我最困惑的一点, 没有指点。一方面, 不想做没有原则的老好人, 另一方面, 大家都是朝夕相处的同事, 我不想让他们觉得自己盛气凌人。可一直到现在, 我都不知道是否做得正确, 也许我可以从您那里得到一些指教, 并反问面试官:您说我当时这么做有问题吗?
(5) 多个问题同时出现时, 应该如何解决?
此问题主要考察应试者的主次辨别这一胜任力, 相对应的回答技巧是:把所有要处理的事情按轻重缓急分成4个象限:重要而且紧急;重要但不紧急;不重要但紧急;不重要也不紧急。切记, 不要直接叙述这个思路, 这会让人觉得你不像应届毕业生。可以由具体事例说明。
(6) 请谈谈你的职业生涯规划是什么?
应届生在面试前, 首先应该了解用人单位的基本情况。这种问题并不需要你回答得无懈可击, 这也办不到, 说通俗了, 认为你胸无大志;回答太专业了, 觉得你好高骛远。
应答技巧:第一, 设定一个与自己专业相关的长远目标;这个目标要和用人单位的工作有关但不要局限在工作单位内部 (因为空间有限, 会遭遇许多太过于细节的问题) 。第二, 把这个目标分解, 以1年, 3年, 5年, 10年的进度, 逐步推进。且每个阶段都要说明你能为用人单位作出怎样的贡献, 你能得到怎样的提高, 且与你长远目标的关系。第三, 在此过程中, 除了想办法不断充电外, 还要说说你希望用人单位可以给你怎样的帮助。但又要表现得自己希望在实践中成长。第四, 强调自己稳定的心态, 尽量凸显自己的能力。第五, 在应答类似问题时, 不要显得太胸有成竹, 偶尔显示出涉世未深可以让面试官觉得你还有学生的单纯。此时可以联想钻石法则。
(7) 面试的肢体语言。
很多应届毕业生面试在入座后都采用一种非常闭合的姿势, 很拘谨。这不能说是坏事, 但的确会让面试开始的破冰显得艰难。应对技巧:面试双方最好姿势一致, 表示友好关系, 有认同感。面试时, 要表现得有教养, 容易接近。
(8) 关于案例讨论/游戏面试。
首先, 要有信心。在面试者进入会场入座起, 面试就已经开始了。必须做到:第一, 注意着装, 不要太随便, 也不要太成熟, 时刻记住你是应届毕业生。第二, 绝对不能迟到。第三, 问候所有人, 包括面试官和对手。第四, 主动介绍自己, 并努力记住别人的名字。第五, 帮助其他人拿水, 准备文具, 提供一切可能的帮助。第六, 认真准备自我介绍, 最好英语和中文两手准备。
其次, 在类似个案研究、游戏选择甄选中, 应试者给出的答案很次要的, 重点考察:第一, 能否很快融入团队, 并积极参与;第二, 能否起领导作用;第三, 解决问题的能力和结果导向;第四, 坚持不懈和灵活应变的平衡;第五, 倾听和表达。

在个案研究、游戏选择结束后, 一般都会有小组总结, 会推选代表。不要推让, 要好好把握机会。要感谢小组每个成员, 明确详细, 把刚才记在心里的不足提出来, 作为经验教训。即使很遗憾, 你不一定会作为代表, 也没关系, 也能用得上。不管其他人说得多么完整详细, 你一定要找出一些问题, 举手补充。最后, 感谢面试官的宝贵时间。离场时, 要让所有人都注意你。可以单独向面试官讨教;能清楚地叫出每个队员的名字与之道别;帮忙清理场地, 等等。
