英语教师是高职院校师资队伍的重要成员, 是从事教育教学工作的一线力量, 肩负着高职学生英语水平提高、职业能力和综合素质培养的责任。对高职英语教师的职业承诺开展研究有着重要的意义。首先, 该研究有助于了解该群体对该职业的态度和情感, 有助于预测高职英语教师的留职意向, 提高英语教学水平。其次, 该研究有助于加强英语师资队伍建设, 发挥该群体的资源优势, 开发该群体的工作潜力。再次, 该研究有助于促进高职英语教师发展。最后, 该研究有助于拓宽职业承诺研究视野, 也有利于全面把握英语教师的职业心理。

高职英语教师职业承诺结构主要由感情承诺、义务承诺、代价承诺、机会承诺、理想承诺五个部分组成。感情承诺是指高职英语教师在感情上认同自己的职业, 对单位感情深厚, 愿意为自己的职业和单位努力奋斗;义务承诺是指高职英语教师受职业道德、社会责任和社会规范的约束, 觉得自己应该继续从事英语教师这一职业的一种承诺;代价承诺是指高职英语教师因为已经投入了大量时间和精力在现有的工作上, 取得了一定的地位, 享受着这一职业带来的福利待遇, 为了既得利益而不换工作的一种承诺;机会承诺是指高职英语教师因为找不到更好的职业而继续留在英语教师行业的一种承诺;理想承诺是指高职英语教师认为现在的职业有利于个人的发展, 有助于自己实现梦想, 因而继续从事该职业的承诺。

研究方法

研究工具研究者自编了《高职英语教师职业承诺量表》, 问卷共有30个题目, 分为5个维度:感情承诺 (3题) 、义务承诺 (4题) 、代价承诺 (8题) 、机会承诺 (7题) 、理想承诺 (8题) 。问卷采用5点记分法, 从“总是如此”到“从不如此”分别赋予5~1分, 反向项目则反向赋值。具体项目分布如表1所示。

被试选择随机选取浙江省5所高职院校的78名青年英语教师, 发放调查问卷78份, 实际回收75份, 其中, 有效问卷72份, 有效回收率为92.3%。有效被试群体年龄最大者35岁, 最小者23岁, 其中64人为中级职称, 占总数的88.9%。

研究步骤问卷调查采用一次性发放并当场全部收回的方式。正式施测两周之后, 随机选取其中的5人进行了重测。此外, 我们在调查结束后, 还对其中的若干教师进行了深度访谈, 以进一步了解教师职业承诺的真正来源及影响因素。最后, 我们将所收集的原始数据用SPSS13.0统计软件包进行数据录入与统计处理。

研究结果与分析

表2所示的统计结果表明, 高职青年英语教师职业承诺的整体水平为2.6, 处于中等偏下水平 (中数为3) , 其中, 代价承诺得分最高, 为3.08, 高于中数3;感情承诺得分最低, 为2.38;其余各因子得分均低于中数3。按照平均分排列各因子的水平顺序为:代价承诺>机会承诺>义务承诺>理想承诺>感情承诺。

研究结果表明, 高职青年英语教师职业承诺处于中等偏下水平, 高职青年英语教师对自己所从事的职业不够认同, 继续从事该职业的意愿也不强烈。在本研究的5个因子中, 得分最高的是代价承诺和机会承诺;得分最低的是感情承诺;义务承诺和理想承诺居中, 但是也没有达到中数3的水平。高职青年英语教师的感情承诺低, 说明这一职业对他们的吸引力不大。究其原因, 主要是因为当前我国高职院校教师群体的社会地位和工资待遇不高, 工作压力大。具体到高职院校内部, 目前国内高职院校普遍重视职业技能的培养, 专业核心课程的任课教师地位较高, 也更容易获得科研课题。英语课程作为基础课, 在大部分高职院校被边缘化, 所以英语教师感觉自己在学校里的地位低, 工作成就感不高。因此, 一旦有更好的机会和出路到社会地位和经济收入更高的职业岗位上, 许多高职英语教师可能会表现出较高的离职倾向。这对于维护英语师资队伍的稳定, 提高高职英语教学水平是相当不利的。

在问卷的30个题目中, 第30题“我不换工作, 是因为教师这个职业有寒暑假和双休日, 有更多时间照顾家人。”的得分最高, 为4.17分。这个题目, 选“总是如此 (5分) ”的人最多, 有32人, 选“经常如此 (4分) ”和“有时如此 (3分) ”的人数分别为20人。选“很少如此 (2分) ”和“从不如此 (1分) ”的人数皆为0。这说明, 寒暑假和双休日, 是教师选择这个职业的一个重要因素, 也是教师代价承诺高于其他承诺的一个原因。

在问卷的30个题目中, 第18题“现在从事的职业能为我提供较多的晋升机会。”得分最低, 仅为1.72分。其中选择“总是如此 (5分) ”和“经常如此 (4分) ”的人数都是0。选“有时如此 (3分) ”、“很少如此 (2分) ”和“从不如此 (1分) ”的人数比率分别为11.1%、50%和38.9%。这说明, 大部分高职青年英语教师认为自己的职业晋升机会小, 发展前景有限, 这也是高职青年英语教师理想承诺不高的原因之一。

建议与对策

总结分析本次调查问卷的结果可知, 在高职青年英语教师的职业承诺中, 得分最低的2个因子分别为感情承诺和理想承诺。要提高这一群体的职业承诺水平, 最好从以下两点入手。

第一, 出台激励制度, 增加情感关怀, 提高青年英语教师感情承诺水平。学校应重视了解青年英语教师的各种需要, 尊重、关心他们的工作和生活。情感激励可以从以下几方面入手:关心青年英语教师的生活, 帮助他们解决具体困难;加强职业心理教育, 有针对性地解决青年英语教师的心理困惑;关注青年英语教师的成长, 提供必要的进修和提升机会, 让他们体会到学校的重视和爱护, 增强他们的归属感。

第二, 树立正确的价值观, 设立明确的目标, 做好青年英语教师的职业生涯规划指导。校方应帮助青年英语教师做好职业生涯设计, 把个人目标和学校发展目标统一起来, 使青年英语教师和学校拥有共同的目标和价值观, 以获得青年英语教师对学校组织和教师职业的认同。可从以下几个方面进行目标激励:根据青年英语教师所处的职业阶段, 帮助他们确定明确的阶段性目标;根据个人的专业、爱好、特长, 帮助他们确定合适的发展方向;针对青年英语教师学识、能力等方面的欠缺, 请相关专家有针对性地开展培训。

结论

高职青年英语教师职业承诺处于中等偏下水平, 他们对自己所从事的职业不够认同, 继续从事该职业的意愿也不强烈。在本研究的5个因子中, 得分最高的是代价承诺和机会承诺;得分最低的是感情承诺;义务承诺和理想承诺居中, 但是也没有达到中数3的水平。

高职院校应出台激励机制, 在情感上关心爱护青年英语教师, 帮助他们做好职业规划, 为他们的发展创造良好的平台。青年英语教师自身也应积极投入英语教学, 提高业务能力和教学水平, 探索跟专业相结合的高职英语教学之路, 用事实来证明在高职院校中, 英语教学也是学生职业能力和综合素养培养不可缺少的课程, 能够为学生就业后的职业迁移和发展创造更大可能和更多选择, 最终实现自身的专业发展, 从而提高职业承诺。

摘要：在对浙江省部分高职院校青年英语教师进行问卷调查的基础上, 统计、分析了高职青年英语教师职业承诺的5个因子, 即感情承诺、义务承诺、代价承诺、机会承诺和理想承诺的水平, 并提出了建议和对策。
