求职自我效能感最早由Ruth Kanfer和Charles L.Hulin (1985) 提出, 主要关注个体对自己求职技能的觉知, 是一种具体形式的自我效能。John P.Trougakos等 (2007) 认为, 求职自我效能感是个体对自己有能力获得满意工作的信心程度。本研究中, 对求职自我效能感的操作定义为“个体对自己是否有能获得满意工作的信心 (主观评价) 。作为一种个体因素, 求职自我效能对求职行为、求职结果的作用已被很多研究证实。如冯彩玲等 (2009) 以836名高校毕业大学生为研究对象, 通过回归分析发现求职自我效能对求职行为起到正向的、显著的预测作用。随着自我效能感的增强, 求职行为也随之增加。目前对于求职自我效能感的24篇研究多以本科生为研究对象。因此, 对高职生求职自我效能感进行相关调查研究与探索, 提高就业质量将有重要意义。

一、研究方法

(一) 研究对象与工具。

调查对象来自常州科教城轻工学院、机电学院、工程学院、纺织学院和信息学院5所高职院校的毕业实习学生或部分刚毕业并参加工作的学生, 共发放问卷450份, 回收413份, 筛除后得到有效问卷399份。

研究工具为自编的高职毕业生求职自我效能感问卷以及被试基本情况调查问卷。求职自我效能感问卷由两个维度, 共18道题目构成, 采用Likert6计分。基本情况调查问卷由被试的性别、专业、求职情况、就业压力等12道题目构成。

二、研究结果

(一) 问卷分析。

对问卷是否适合进行探索性因素分析进行检验, 巴特利特球体检验 (Bartlett Test of Sphericity) 达到显著性水平 (p<0.001) , KMO值为0.947, 表明问卷适合做因子分析。以主成分分析法构造因子变量, 提取特征值大于1的因子, 共抽取出2个因子, 累积方差解释率为57.419%。采用方差极大法进行因子矩阵的旋转, 并给这两个因子命名为:一是职业认知效能, 指高职生完成诸如认识自己的职业兴趣、能力、性格、价值观等职业自我认知任务时的信念;二是就业效能, 主要指高职生完成就业任务的信念, 如应对面试或解决就业中的困难情境等。经检验, 总问卷和职业自我认知效能、就业效能的克隆巴赫系数分别是0.940、0.881和0.924, 具有较高的内部一致性信度。各项目的归属、因子负荷及因子的特征值、方差解释率见表1。

(二) 毕业生求职自我效能感的基本特征。

高职毕业生在求职自我效能感各维度上的得分描述见表2。由此表可知, 高职毕业生在求职自我效能感总分及各维度上的得分中等, 信心指数不高 (4分代表有点信心) 。进一步对被试在两个维度上的得分进行配对组t检验后发现, 被试的职业自我认知效能显著高于被试的就业效能 (n=369, t=2.607, p<0.05) 。

(三) 毕业生求职自我效能感的人口学差异分析。

以专业和城乡为分组变量, 以求职自我效能感的两个维度和总分为因变量, 使用单因素方差分析考察毕业生求职自我效能感的人口学差异。结果见表3。

(四) 高职生不同个体压力等情况下求职自我效能感的差异分析。

对不同就业压力、专业成绩和实践经验水平的高职生在求职自我效能感各维度上的差异进行方差分析。结果详见表4。

(五) 高职生不同求职行为下求职自我效能感的差异分析。

以高职生求职成功率、求职努力程度和求职成败经验等求职行为对高职生求职自我效能各维度上的得分是否存在显著差异进行方差分析。结果详见表5。

三、结论与启示

(一) 高职生求职自我效能普遍水平不高。

通过对高职生求职自我效能感的现状调查, 我们发现, 高职学生对自己能找到满意工作的能力有点信心, 但信心程度并不高, 高职毕业生的职业自我认知效能显著高于就业效能。在常州地方产业结构下, 工科高职生的就业效能感显著高于文科生。籍贯 (城乡) 不同的毕业生在就业自我效能上差异显著。当前各高职院校开展了大学生职业生涯规划课程和相关实践教育活动, 使得高职学生保持了良好的职业自我认知效能水平。但是我们也应当要继续重视高职毕业生在求职过程中的就业效能水平不高的现象。岳昌君等 (2004) 研究显示, 就业能力的缺乏是影响大学生就业的主要个体因素之一, 面试技巧、实践能力、人际交往能力等就业能力的缺乏会导致毕业生对自己能应对面试、顺利解决求职中所遇困难的信心程度产生消极影响, 而会导致个体就业效能水平降低。因此, 高职院校需要更进一步加强高职学生就业能力的培养和相关实践教育, 开展相应的求职训练, 加强顶岗实习和毕业期间的求职动向的关注和指导, 特别是要切实帮助高职学生提高解决就业中遇到各种困难情境的能力和途径, 提高高职生的就业品质。

(二) 求职自我效能感在就业压力和学业、实践经历上存在差异。

通过调查, 我们也发现高职学生自我感知的就业压力和学业情况和实践状况会导致高职学生求职自我效能的差异。一是高职学生自感压力大小对求职自我效能的影响显著。自感就业压力大的高职生在求职自我效能总分与各维度上的得分都要低于就业压力一般的高职毕业生。魏炼 (2012) 在对高职毕业生就业压力源分析中发现, 社会以及家庭的压力是高职生就业压力的主要来源, 由于社会成见造成的自卑感使得高职学生就业压力要显著高于普通本科生。在高职院校的就业指导工作中, 也应该重视对学生的自我压力管理教育, 提高学生抗压能力, 像常州信息职业技术学院就在高职学生中开展了压力管理的相关课程, 可见, 高职学生的压力管理能力是一项高职生需要的, 可以教育实施的一项必要的就业素质。二是专业成绩的高低使得毕业生在求职自我效能感总分及各维度分上的差异显著, 专业成绩良好的毕业生, 其在就业效能和总效能上的得分显著高于专业成绩较差的毕业生。三是实践经验的多少导致毕业生在求职自我效能感总分及各维度分上的差异显著, 实践经验较多的毕业生, 其求职自我效能感高于实践经验较少的毕业生。高职院校应该更加拓宽学生实践渠道, 鼓励和营造多样的学生可参与的职业相关的实践活动, 在真实的实践环境中, 让学生可以更好地形成对职业的认识, 在职业实践中锻炼人际交往等能力, 提高就业的效能。

(三) 求职自我效能感在个人求职行为上的存在差异。

通过调查, 我们还发现高职毕业生的个人努力程度和求职成败经历的不同使得其在求职自我效能感各维度上均存在显著差异。努力程度高的毕业生, 其就业效能感显著高于努力程度低的毕业生。求职成功经历多的毕业生, 其求职自我效能感显著高于成功经历少的毕业生。在高职院校的就业指导工作中、要进一步拓宽就业渠道, 拓展就业工作口径, 引入职业心理辅导, 正确引导和帮助学生处理求职过程中的受挫现象, 避免引发高职生产生焦虑、恐惧的消极情绪。引导高职学生正确看待周围同学的成功经历、情绪状态和替代性经验, 消除信息来源中的负面信息对大学生的求职自我效能感产生的消极影响, 引导高职生在求职过程中正确评价自己, 修正自我认识上的偏差, 增强自信。

摘要：采用高职生求职自我效能问卷, 对高职生求职效能现状进行调查。研究发现:第一, 高职学生对自己能找到满意工作的能力有点信心, 但信心并不高, 职业自我认知效能显著高于就业效能;第二, 高职生的求职自我效能在专业、籍贯 (城乡) 、自感就业压力、实践经历、专业成绩上有显著差异;第三, 高职生个人努力程度和求职成败经历在求职自我效能感各维度上均存在显著差异。
