1. 现在存在的问题

目前,对于一些医学专业的中等水平的院校,英文班的开设应量力而行,考虑到教学单位硬件和软件资源的不足,教学效果与预想的结果有一定差距,就生物化学学科分析原因主要有以下原因:

1.1 学生的素质原因

国内各高校生源素质参差不齐,英文水平也有较大差距,即使重点医科院校英语成绩的高低也不能完全反映英文能力的水平,英文的听说和理解能力需进行一定时间的强化训练,才能适应专业英文教学。所以,对刚刚进入大学校园的学生局进行专业的全英文教学是收效甚微的。

1.2 教师的外语素质

对于除了在国外进修一年以上的医学院校的任教教师来说,日常的口语交流还基本可以应付,但就专业英语的表达来说就有一定的困难了,对专业的理解和英文的表达总是不能同步,从而影响了教学质量。

1.3 生化学科的特点

生物化学学科本身课程内容难度大。这门课有很多内容需要记,没有逻辑性,比如:三大物质的代谢途径的步骤,关键酶等,就是中文理解和记忆都是十分困难的,用双语讲授课程的难度由此可见一斑。另外,生化的专业词汇多而长,发音容易出错,理解起来就更加有难度了。

1.4 教材的选择与本科中文教材的差距

目前已学英文班采用的英文教材有两大缺点,第一,采用英文原版教材,内容较中文本科教材多而细,而且与本科中文教材不同步,对本科生的要求来说较难掌握。第二,采用国内学者编写的英文教材,内容上符合本科教学要求,但英文的组织上明显不流畅,是典型的中国式英语,对学生的英文学习起到了负面作用。

2. 提高英文班教学质量的方法探讨

2.1 教材建设

教师应该结合医学院校生物化学教学大纲要求以外文原版教材为基础,始终采用英文原版书籍来备课。学生以中文教材为重,使用原版教材为辅。教师可根据医学院结合面向21世纪课程教材“生物化学”的编排顺序、内容,经适当剪接、加工或增减,自主编写生物化学教学的讲义。这样就使学生在理解、熟悉中文的专业学科知识基础上,便于理解英语原版生物化学教材的内容,既突出了专业学科教学中学生应掌握的重点内容,也便于学生理解难点,而且通过学习、阅读并体会原版教材中专业学科语言表达的方式与特点,相应地提高了学生的外语能力[1]。

2.2 师资建设

要使双语教学达到较好的教学效果,首先是任课教师要具有良好的专业外语水平,口语表达水平,这就要求教师要进行参加或自我口语专门培训,以提高发音、语调和语言表达的准确性、流利性,这对树立教师本身的自信心,同时激发学生的学习兴趣,不误人子弟都是很重要的。学校可组织教师到国内外院校进行“双语教学”的交流与学习,学习先进的医学教学理念和方法,把实践运用到教学中去。对于没有条件进修的院校,自我培养是提高教师素质的重要手段,利用各种媒体,比如,电视,网络等寻找切合实际的教学手段,学习提高自身的专业和英文素质,然后善于和学生进行交流也可以提高教学质量,培养具有一定专业和英文水平的优秀人才。

2.3 英汉结合

结合我的教学经验,我所说的英汉结合是指保证板书从始至终都是英文的基础上,口语表达英文的含量逐步增加。也就是说,板书一开始就是英文的可能给学生带来一定的吃惊,但实践效果对学生理解专业知识,同时理解英文是十分有帮助的。因为,现在学生在看英文的能力上已经达到了一定的水平,我们从小到大的“哑巴英语”教育,使学生看英文的本事还是不错的,所以没必要在板书这个环节再从中文开始循序渐进了。真正应该循序渐进的是口语,也就是培养学生听力和理解力。开始授课时,大部分用中文,重点单词用英文;以后逐步增加英文的频率和数量,强化英文理解能力;再进一步,重点部分用英文先讲授,然后再用中文解释难懂的部分;基本内容讲授完毕后,总结时完全用英文。对于一些十分枯燥的,没有逻辑性的部分,比如:糖酵解的步骤,可以用全中文教学,只是重点单词用英文反复强调。通过这一系列的训练和讲授学生不仅对专业内容有了较好的理解,同时专业英语水平有很大提高。

2.4 应用多媒体促进教学,重点在多媒体课件的制作

多媒体教学对英文班的学生来讲的好处尤其突出,教师精心准备的教学内容通过课件的形式呈现在学生面前,以图文并茂的方式,使学生从视听等感官刺激中学习、理解专业内容并予以掌握。教师要善于利用多媒体的辅助教学手段,网络教学资源库,多收集有关课程方面的英文影像资料,精心设计多媒体课件,一些较难懂的部分用动画等方法展现出来,不仅可以提高学生的兴趣,调动学生的好奇心,更有助于学生对专业知识的理解。利用好多媒体为教学服务,对提高教学质量的优势是毋庸置疑的。

2.5 采用灵活、有效的方法

采用多样化、灵活的教学方法。可以使用讨论式、提问式等教学方法,鼓励学生在讨论过程和回答问题时尽量用英文来表达,充分调动学生的主体意识,防止满堂灌的填鸭式教学模式。活跃课堂气氛,就某些问题的教授可以用讨论式教学,讨论时部分用英语,这样的措施可提高同学们的学习积极性[2];对于某些和临床疾病相关的知识,可一部分扩展知识面,由学生用英文结合临床症状揭示其中的生物化学机制增加趣味性,并培养学生独立思考,分析综合能力。

我国的高等教育正在逐步地与国际接轨,教育部的“高等教育面向21世纪的教学内容和课程体系改革计划”不仅把《生物化学》作为必修课和选修课,而且《生物化学》是很多课程如《遗传学》《分子生物学》等课程双语教学的基础承担着承前启后的重任。所以,对于本学科的双语教学手段,认真摸索出一套切实可行的,具有较高教学质量的教学方法对提高我国学生的国际竞争力,培养国际化专业人才具有重要作用。

1998年诺贝尔经济学奖获得者阿玛蒂亚·森(Amartya Sen在其《以自由看待发展》一书中写到:“良好商业行为的基本准则有点像氧气:只有当缺少它时,我们才对它感兴趣。 ”近几年来社会各界谈论商业道德的话题逐渐增多, 这恰恰因为目前我们的商业道德出现了问题,当代中国 “商业道德缺氧”的现象已经愈演愈烈。

探究企业失德的本源, 有很多是源自于员工基于个人目的而对商业行为的扭曲,如为获得个人奖励做出不恰当承诺,为完成目标而采取不道德竞争手段。 因此,如何促使企业员工做出道德的决策,有效促进员工实施遵守道德规范的行为,进而改善企业的伦理行为、提升企业形象,已成为商业伦理研究的重要内容之一。

Rest (l986) 认为个体的道德决策包括道德意识(mora awareness)、 道德判断(moral judgment)、 道德意图(mora intention)和道德行为(moral behavior) 4个阶段。 这一模型包含了道德决策的所有关键环节, 成为后续道德决策实证模型构建的基础。 以往实证研究中大多将这4个阶段作为因变量来研究而自变量主要从个体因素、 组织因素和道德强度3个大的方面来着手。

本文试图在简要概述和评论30多年英文道德决策实证方面文献个人影响因素,揭示影响员工道德决策的主要因素,为企业培育或者干预员工的道德决策提供有效的实证依据, 让员工成为德性的践行者,最终净化我们的商业环境。 为体现在某方面研究的密度, 本文按从多到少的排序旨在突出那些普遍关注的因素。

1主要研究变量

影响道德决策的个人因素包括人口统计学变量和各种心理变量, 人口统计学变量是最早受到关注的, 且研究结果较为丰富。

1.1性别

在以往对道德决策的研究中, 有113篇文章研究性别与道德决策之间的关系,是已有研究中出现频率最高的。 有35篇文章研究发现在道德决策上性别之间无显著差异, 如Fleischma and Valentine (2003) 的研究等, 同时也有38篇研究发现女性比男性在决策时更道德,如Elango等人(2010)的研究。 少量研究发现男性比女性做出道德判断时更为严谨、在道德决策时更具有一致性。 表明通常性别不会对道德决策产生影响,如果有影响那么女性则比男性在决策时更注重伦理。

1.2价值取向

价值取向方面的研究包括检验各种价值观理论对道德决策的影响,包括正义、相对主义、功利主义、义务论、利己主义和理想主义,有95篇文献与此研究有关。 现有研究以传统的道德哲学和价值观的研究为基础,并不断扩展。 大量文献中都比较了理想主义与相对主义的道德意识形态,理想主义指的是在道德决策过程中考虑他人利益的最大化,而相对主义基于当时的情境来决定伦理性。 Callanan等人(2010)研究发现有较高相对主义价值取向的人更容易做出不道德的选择。 在业务上有职业抱负的理想主义导向的人,在销售环境中更容易识别出道德问题。 在30多年的研究历史中得了相对一致的结论: 理想主义和义务论对道德决策有积极影响,相对主义和目的论对道德决策有消极影响。

1.3教育、职业、工作经验

以往研究当中, 教育、 职业类型和工作年限方面的文献共86篇,一直是研究影响道德决策的主要因素。 很多研究测量了大学生和MBA学员学习伦理课程后对其道德决策中道德判断、道德意识和道德意图的影响。Awasthi (2008)研究指出,相比没有接受相应课程的学生,学习了伦理课程的学生更倾向于将不道德决策视为糟糕的管理。 职业类型和职业层次对道德决策影响的研究,更多出现在会计和审计领域的职业道德的研究。 一般来说有职业操守的专业人士更易于做出道德的决策。 工作经验也从各个方面影响道德决策,如个体的道德判断随年龄和工作年限的增加而增长, 有经验的学生有更高的道德取向和更多的道德意图。 研究结果大都认为更多的教育、工作经验对道德决策有积极影响,但有25篇研究认为教育程度、职业、工作经验对道德决策没有显著影响,如Forte(2004)的研究。

1.4文化、国籍

研究道德决策的文献中有70篇对文化价值观、国籍进行了检验, 其中仅有9篇认为文化或国籍的差异对道德决策没有显著影响。 Husted和Allen (2008)研究指出不同的文化会影响人们对道德困境、道德推理和组织中个体行为的感知。 文化的差异强劲的影响到美国和菲律宾被试者的道德决策。 Su (2006)通过比较研究中国台湾和美国的样本, 得出文化的差异影响了商业实践中的道德认知。 大多数研究具体到特定的文化或国家,讨论了Hofstede的文化维度,并研究其对Rest模型的道德意图的影响, 如Husted和Allen (2008)比较了个人主义和集体主义国家的商业道德决策过程,Sims(2009)研究得出个人主义文化中的员工更有可能公开质疑一个公司运作中不道德的商业行为,Zhuang等人(2005)研究发现集体主义和长期导向是影响报告趋势的重要决定因素。 这部分研究涉及多国的比较和多文化的比较,迄今没有一致的研究结果,还需要更多的研究进行验证。

1.5年龄

50篇文章中研究了年龄与道德决策过程的关系。 19篇认为没有显著区别,如Cagle和Bacus 2006年的研究等;18篇认为年龄对道德决策有积极的影响(e.g.,Valentine and Rittenburg 2007);6篇认为有消极影响(e.g.,Sankaran and Bui 2003)。 通过以上研究我们发现年龄与道德决策之间的关系比较复杂, 且年龄与教育、工作经验等交叉作用影响道德决策,因此还需要进一步的研究进行验证。

1.6人格

近年来对人格的研究逐渐增多,有50篇文献研究测试了人格的各个维度及其如何影响Rest道德决策的过程。 这其中就包括马基雅维利主义、自我控制、专注力等等。 Watson等人(2009) 研究发现在道德判断过程中,享乐主义、惩罚和不道德的决策有显著的相关性。 马基雅维利主义与不道德的决策相关,高马基雅维利主义者更倾向于做出不道德的决策。 也有研究发现内隐性或潜意识过程增强了对道德决策的预测能力, 但是对道德判断没有影响。

1.7道德认知发展

共有36篇研究道德认知发展,大部分的研究都与道德推理能力相联系。 Chang和Yen (2007)通过对来自美国和台湾的经理人员研究表明,当他们有高度的道德推理能力时,更有可能中断失败的项目。 Reynolds (2006)研究发现认知的框架影响道德的感知。 Church等人(2005)研究表明个体的道德认知发展水平和所处的环境变量显著影响其道德行为。 大量的研究表明道德认知发展对伦理道德有积极影响,当然也有少数例外。

1.8道德意识

在有些研究中,Rest决策模型的过程也被当成个体变量来测量,如道德行为、道德意图。 Haines等人(2008)研究表明道德义务直接影响道德意图, 感知到道德问题的重要性是道德意图的预测变量。Singhapakdi(1999)研究得出感知到道德问题积极影响道德意图。 但也有少量研究得出相反的结论, 如Valentine和Fleischman(2003)研究表明,对道德问题的识别与道德判断不相关;Chan和Leung (2006)的研究没有发现会计专业学生道德意识和道德推理之间的相关关系。

1.9宗教

23篇针对宗教与道德决策的研究,1978-2003年间的研究大部分认为宗教以这样或那样的方式对伦理决策有着积极的影响, 如Tse和Au的研究发现宗教对道德判断的影响是显著的。 但是2004年以后的研究却与之前完全不一致。 Kurpis等人(2008) 研究指出不是宗教狂热, 而是致力于道德自我的完善才是道德重要性、 道德问题认知和道德行为意图的重要前提。 Oumlil和Balloun (2009)对美国和摩洛哥经理人的调查发现宗教狂热和道德意图基本上没有关系 。

2研究结论与展望

从上述文献回顾中可以看出, 学者对于个体因素与道德决策过程之间的关系研究非常成熟,其中以年龄、性别、国籍、教育等这些人口统计变量研究的较多。 个体变量中价值取向、教育职业工作经验、 宗教3个因素是比较有效的, 研究结果也比较一致,其他变量都是未知和争议的,其中人格和道德认知发展这两个变量与道德决策存在循环论证或同义反复的嫌疑。

人格变量中只涉及了马基雅维利主义和控制焦点, 而大五人格是全球心理学最有共识的人格理论, 但是在道德决策的研究中,鲜有从这方面探讨对道德决策各阶段的影响。 原因可能在于大五人格的特质对环境的敏感性较低, 且主要用于人力资源管理领域, 因而现有研究中并没有考察大五人格对道德决策各阶段的影响作用。

纵观已有的道德决策研究, 还有较多方向值得我们未来进行深入的探讨:

(1) 道德决策的纵向研究。 在商业管理广阔的文献研究范围中急需多年的、长期的研究,对一些具体的模型进行纵向研究以加以验证,如管理决策路径模型(Awasthi 2008)和Rest的确定问题测试(Herington and Weaven 2008)。 White and Lean (2008就曾建议研究下属受领导者正直性的影响以及该影响是如何随时间改变而发展的。Longenecker,et al. (2006)也曾建议重新检验他们对管理者道德决策17年研究中收集的数据,并用这些数据来比较引起所有者和经理人实施不道德行为的感知到的压力的变化。

(2) 在道德决策和研究中, 性别这一影响因素一直占据主导地位, 未来应该更多探讨研究性别与其他人格变量的交互作用对道德决策的影响。 个人影响因素中情绪、价值导向、创造力和控制焦点都需进一步的研究来丰富和扩展。

(3) 还应加强国籍和文化维度对道德决策的影响研究Zhuang等人(2005) 倡导更多研究权力距离,长期导向和集体主义对道德决策的影响。 Ho(2010)提出从国际视角考察文化对道德观念的影响。 Watson等(2009)提出羞愧是否会在道德决策因素中发挥更大的中介作用, 特别是潜在的负罪感在地中海北部地区比在北美地区能否发挥更大的作用。

3结语

本文总结了影响道德决策的个人层次自变量相关文献的研究结论。 通过这项工作,发现了被广泛关注的影响因素和被忽略的影响因素, 以期为未来的学者更好地把握道德决策研究的发展趋势和进一步研究的方向起到抛砖引玉的作用, 也为企业促使员工更好地做出道德决策提供更多的参考意见。
